Sustaining Educational Excellence: The Role of Headmaster’s Transformational Leadership and Teachers’ Work Discipline

Abstract

Educational quality in Indonesia still faces significant structural challenges, particularly in literacy and numeracy, highlighting the need to optimize internal institutional determinants. This study analyzes the partial and simultaneous effects of the headmaster’s transformational leadership (X1) and teachers’ work discipline (X2) on educational quality (Y) at MTsN 1 Mojokerto. Utilizing a quantitative design with an explanatory survey approach, this study applied a census technique involving all 66 teaching and administrative staff members. Data were collected via a validated 75-item Likert scale questionnaire and analyzed using multiple linear regression in SPSS 24. Classical assumption tests confirmed normally distributed residuals (Sig. = 0.193).The empirical results revealed that both predictors significantly drive school quality. Partially, transformational leadership exerts a positive and significant effect on educational quality (t= 2.808, p = 0.007), contributing a 19.2% variance. Teachers’ work discipline emerges as the highly dominant factor (t = 11.304, p = 0.000), contributing 77.3%. Simultaneously, the joint interaction of both variables exerts a powerful positive impact on overall school quality (F= 140.824, p= 0.000). The coefficient of determination (R²) reaches 0.817, demonstrating that 81.7% of the variance in educational quality is accounted for by these two internal predictors, while 18.3% is influenced by external factors. These findings suggest that while transformational leadership establishes the strategic catalyst, daily operational work discipline serves as the primary engine for sustaining educational excellence.
